      目的 探究组织社会化在规范化培训护士转型冲击与护理缺失间的中介效应,为理解规范化培训护士的角色适应提供新的视角。方法 2024年12月,采用便利抽样法抽取华中科技大学同济医学院附属同济医院267名规范化培训护士作为调查对象,使用护士转型冲击量表、组织社会化问卷(中文版)和护理缺失量表进行调查。结果 回收有效问卷255份,有效问卷回收率为95.51%。规范化培训护士转型冲击得分为(89.38±18.94)分,组织社会化得分为(113.15±10.03)分,护理缺失得分为20.23(13,30)分。中介模型显示,组织社会化在规范化培训护士转型冲击和护理缺失间起部分中介作用,中介效应占总效应的37.3%。结论 组织社会化是规范化培训护士转型冲击和护理缺失的中介变量,管理者可通过提升规范化培训护士组织社会化水平,减少其对转型冲击的影响,进而降低护理缺失,保障病人安全。
英文摘要:
      Objective To explore the mediating effect of organizational socialization between the transition shock and missed nursing care in standardized training nurses, providing a new perspective on understanding the role adaptation of standardized training nurses. Methods In December 2024, a convenience sampling method was used to select 267 standardized training nurses from Tongji Hospital for the survey. The Transition Shock Scale for Nurses, the Organizational Socialization Questionnaire-Chinese version, and the Missed Nursing Care Scale were used for data collection. Results A total of 255 valid questionnaires were returned, with an effective response rate of 95.51%. The mean score for transition shock in standardized training nurses was (89.38±18.94), the total score for organizational socialization was (113.15±10.03), and the total score for missed nursing care was 20.23 (13, 30). The mediation model showed that organizational socialization partially mediated the relationship between transition shock and nursing deficiencies, with the mediating effect accounting for 37.3% of the total effect. Conclusion Organizational socialization is a mediating variable between transition shock and missed nursing care in standardized training nurses. Managers can reduce the impact of transition shock and decrease nursing deficiencies by promoting the organizational socialization level of standardized training nurses, thereby ensuring patient safety.
